Building Resilience in Cyber Security Teams Under Pressure

The Challenge

Supporting the people behind cyber security

Cyber Security teams operate in an increasingly demanding environment, where threats are constant, expectations are high and the pressure to perform can be relentless.

Headtorch was approached by a major organisation concerned about the wellbeing and resilience of its Cyber Security teams, who had been working under sustained pressure for several years.

An internal employee survey raised concerns about stress and potential burnout. Further investigation revealed that leaders lacked confidence in proactively supporting employee wellbeing and mental health.

While the organisation had established crisis management processes and systems, there was a significant gap in how it supported the psychological health of the people responsible for protecting the business against cyber threats.

The organisation recognised that protecting its systems was only part of the challenge. Supporting the wellbeing and resilience of its people was equally important.

It needed to create a healthier workplace culture where employees felt psychologically safe, supported and equipped to manage pressure, make effective decisions and perform at their best.

The Solution

Building psychological safety, resilience and confidence

Headtorch worked closely with senior leaders and Cyber Security teams to develop a tailored learning and development programme focused on strengthening psychological safety, resilience and decision-making under pressure.

Delivered through a combination of interactive webinars and face-to-face sessions, the programme equipped people leaders and team members with practical tools to better support themselves and one another.

The programme focused on six key areas:

  • Psychological Safety: Creating an environment where people feel confident speaking up, raising concerns and supporting colleagues.
  • Understanding Stress and Burnout: Recognising the difference between pressure, stress and burnout, and identifying the early warning signs.
  • Building Resilience: Developing practical coping strategies and healthy habits to manage sustained pressure.
  • Decision-Making Under Pressure: Understanding how emotions influence thinking and developing the ability to make effective decisions in challenging situations.
  • Mental Fitness and Wellbeing: Building awareness of personal stress levels and developing techniques to maintain psychological health.
  • Supportive Leadership: Equipping leaders with the confidence and skills to have meaningful conversations about wellbeing and create a supportive team culture.

Bringing learning to life

Headtorch’s approach goes beyond traditional classroom learning, using immersive and interactive experiences to create meaningful, lasting behavioural change.

Working collaboratively with the organisation, Headtorch developed a fictional employee character based on realistic workplace experiences.

Brought to life by a professional actor, the character helped participants recognise familiar behaviours, challenges and pressures within their own working environment.

This approach encouraged honest conversations, increased self-awareness and helped participants connect the learning to their everyday experiences.

The programme also incorporated expert insights from a Chief Technology Officer who had experienced a major state-sponsored cyber attack and a hostage crisis negotiator with extensive experience of high-pressure decision-making.

Their real-world experiences reinforced the importance of resilience, psychological safety and maintaining clear thinking when the stakes are high.
